Pengaruh Pelatihan Berbasis Kompetensi dan Pengembangan Karier terhadap Kinerja Pegawai melalui Komitmen Afektif sebagai Variabel Mediasi di Puskesmas Kecamatan Margasari

This study aims to analyze the effect of competency-based training on employee performance through affective commitment as a mediating variable at the Margasari Subdistrict Community Health Center. Using a quantitative survey approach, the study population comprised all 122 employees of the Margasari Subdistrict Community Health Center. The sampling technique employed a census or exhaustive sampling method, in which the entire population was included in the sample. Of the 122 questionnaires distributed on July 8, 2026, 117 were deemed complete for analysis, with a response rate of 95.9%. Data collection was conducted via questionnaires and analyzed using Partial Least Squares Structural Equation Modeling (SEM-PLS) via the SmartPLS application. The test results for the seven pathways showed that four pathways had a significant effect. Competency-based training (t-statistic 3.063; P-value < 0.05) and career development (t-statistic 4.561; P-value < 0.05) were found to influence employee performance. Conversely, affective commitment had no direct effect (t-statistic 0.281; p-value > 0.05) on employee performance. Furthermore, affective commitment was also not found to mediate the effects of competency-based training or career development on the performance of Community Health Center employees.
