Engaged with AI: How Training, Organizational Support, and AI Collaboration Shape Generation Z Job Performance in Indonesia’s Property Sector

This study examines how training and development (TD), perceived organizational support (POS), and AI collaboration (AIC) shape job performance (JP) among 226 Gen-Z property professionals in Indonesia, with employee engagement (EE) as a mediator. Grounded in Social Exchange Theory and the Job Demands-Resources model, the analysis using PLS-SEM reveals that EE fully mediates the effects of TD, POS, and AIC on JP no direct antecedent matters. The model explains 49.8% of variance in JP and 48.9% in EE. Importance-performance map analysis (IPMA) identifies EE as the highest-importance lever (0.571) yet AIC as the lowest-performing construct (76.5/100), flagging AI integration as a critical improvement gap. The study advances HRM by repositioning AI collaboration as an engagement-channeled job resource rather than a direct performance driver. For managers, the actionable playbook is engaging Gen-Z talent first, then leveraging AI tools to amplify performance.
