A REVIEW ON DIVERSITY, EQUITY, AND INCLUSION INITIATIVES: EFFECTS ON EMPLOYEE INNOVATION AND ORGANIZATIONAL COMPETITIVENESS
Diversity, equity, and inclusion (DEI) initiatives have evolved from compliance-driven corporate mandates into fundamental strategic imperatives for achieving long-term organizational survival and competitive advantage. This systematic review synthesizes recent empirical and conceptual literature (2021–2026) to evaluate how multi-dimensional DEI practices influence employee innovation capability and sustainable organizational competitiveness. Following PRISMA guidelines, 16 benchmark studies were critically analyzed across diverse corporate sectors and geographical contexts. The findings reveal that while demographic and cognitive diversity provide the raw variance necessary for creative problem-solving, structural equity and inclusive leadership serve as critical catalysts that convert diversity into tangible innovative behaviors. Psychological safety, organizational belonging, and cross-diverse knowledge sharing act as primary socio-psychological mediators, transmitting DEI inputs into individual idea generation and collective agility. Furthermore, firms with mature, embedded DEI frameworks demonstrate superior market responsiveness, heightened talent attraction, and enhanced ESG valuations. However, the review identifies critical paradoxes, including tokenism risks, resistance backlash, and algorithmic bias in AI-driven HR tools. An integrated structural path model and future research agenda are presented to guide scholars and practitioners in operationalizing DEI as a dynamic strategic capability.
