Strategi Organisasi Santri sebagai Laboratorium Kepemimpinan: Model Pembentukan Karakter Kepemimpinan Santriwati di Pesantren Tebuireng dalam Membentuk Karakter Kepemimpinan Santriwati Tebuireng melalui Organisasi Santri

Leadership development in pesantren is not limited to formal instruction but is embedded in daily routines, organizational responsibilities, mentoring, and institutional values. This study analyzes the strategies employed by the head of Pondok Putri Pesantren Tebuireng to develop female students’ leadership character through the student organization (OSPI). Using a qualitative descriptive design, data were generated through participant observation, semi-structured interviews with the pesantren head, OSPI supervisors and administrators, and organizational documentation. The findings reveal a cyclical leadership formation process consisting of three interconnected dimensions. First, planning aligns organizational programs with Tebuireng’s five core principles: sincerity, honesty, responsibility, hard work, and tolerance. Second, implementation occurs through seven pedagogical mechanisms—direction, training, assignment, habituation, supervision, role modeling, and personal approach—embedded in authentic organizational responsibilities. Third, periodic coordination and end-of-term evaluation function as reflective mechanisms linking organizational performance with character formation. The study argues that OSPI operates as an experiential leadership laboratory in which female students learn leadership by exercising real responsibility under guided autonomy. Cultural and family-background differences are not merely obstacles; when appropriately mediated, they become contexts for learning tolerance, communication, and conflict management. The study contributes an interpretive model of values-based experiential leadership formation in pesantren, emphasizing the interaction of institutional values, authentic responsibility, mentoring, habituation, and reflective evaluation. The findings have implications for pesantren seeking to transform student organizations from administrative structures into intentional environments for leadership learning.
