How Green Work Characteristics Drive Pro‐Environmental Behavior: The Mediating Role of Green Self‐Efficacy Among Hotel Employees

ABSTRACT This study examines the influence of green work characteristics on hotel employees' pro‐environmental behavior and the mediating role of green self‐efficacy. Drawing on the job demands–resources (JD‐R) model and social cognitive theory (SCT), this study conceptualizes green work characteristics as comprising green job demands, green job autonomy, green supervisor support, and green coworker support. Data were gathered from 374 hotel employees in two waves with a 1‐month time lag and were analyzed using consistent partial least squares–structural equation modeling. Results indicate that green job autonomy and green coworker support positively influence green self‐efficacy, whereas green job demands and green supervisor support have no significant effects. Green self‐efficacy is a strong predictor of pro‐environmental behavior and mediates the effects of green job autonomy and green coworker support but not those of green job demands or green supervisor support. These results highlight the importance of green self‐efficacy as a psychological mechanism that links green work characteristics to employees' pro‐environmental behavior. This research contributes to the literature by integrating the JD‐R model and SCT into a comprehensive framework and by demonstrating that different dimensions of green work characteristics do not operate through a common motivational pathway in promoting employees' pro‐environmental behavior.
