When Learning Returns to Work: Supporting Application, Strengthening Organisational Capability

People may complete a learning programme ready to improve their practice, then return to competing priorities, established routines and uncertainty about what they can change. Who helps them interpret what they have learned and take an appropriate next step? This whitepaper examines how preparation, workplace application and further learning connect. Drawing on training-transfer and workplace-learning research, it explores contextualisation, the contributions of managers and colleagues, opportunities to practise, feedback and situations requiring work redesign. It also considers application in human–AI work, distinguishing the quality of supported performance from evidence of developing human understanding. Capability Design, Capability Leadership and Human Judgement Assurance provide organising perspectives for examining how learning and work arrangements contribute to dependable organisational capability. Proposed inquiry approaches are distinguished from established research findings. Written for organisational leaders, HR and L&D professionals, adult educators and training providers, the paper offers a practical starting point: select one consequential workflow linked to a learning initiative, clarify the intended improvement and support arrangements, and review what happens over time. This publication is CEW-FOWO-12 in the Capability Excellence™ Whitepaper Series, Future of Work & Organisation.
