Sustainable human resource management, resilience, and turnover intention in Indonesian hotels: a multilevel study

The purpose of this study is to examine how sustainable human resource management influences employee turnover intention in the hospitality industry through employee resilience and perceived employment continuity. Using multilevel data collected from 468 frontline employees in Indonesia, the study tests a moderated serial mediation model. The results indicate that sustainable human resource management indirectly reduces turnover intention by strengthening employee resilience and stabilizing employment continuity perceptions. In addition, hotel ownership conditions these relationships, with stronger effects observed in chain affiliated hotels. The findings clarify the psychological and institutional mechanisms through which sustainability-oriented HR systems support workforce retention in hospitality.
