Human-AI Collaboration and Organizational Adaptation: Insights from Knowledge Workers in Banten, Indonesia

This qualitative descriptive study explores how Human-AI collaboration shapes organizational adaptation among knowledge workers in Banten, Indonesia. Using multi-case inquiry with 20 purposively selected participants comprising knowledge workers, middle managers, senior managers, and digital transformation leaders, this research employed semi-structured interviews, organizational document analysis, and observation protocols. Thematic analysis revealed four critical patterns: (1) AI integration reshapes collaborative workflows through augmentation rather than replacement; (2) knowledge work transformation emerges through new competency demands and skill reconfiguration; (3) organizational learning accelerates through human-AI knowledge co-creation; and (4) adaptive organizational practices evolve through dynamic capability reconfiguration. The study contributes theoretically by extending dynamic capability theory, organizational adaptation theory, and knowledge-based view through an emerging economy lens, demonstrating that Human-AI collaboration functions as a mechanism for organizational adaptation when complemented by deliberate knowledge management systems, adaptive leadership, and human-centric learning cultures. Practically, findings offer strategic guidance for organizational leaders, human resource managers, and policymakers navigating AI-driven transformation in knowledge-intensive sectors. This research uniquely addresses the gap between AI adoption studies and organizational adaptation processes, providing nuanced understanding of Human-AI collaboration in an emerging economy context where institutional support and digital literacy remain evolving. The novelty lies in positioning Human-AI collaboration as central to organizational adaptation rather than treating it as a peripheral technological implementation concern, with particular relevance to organizations in Southeast Asian emerging markets.
