Age as a recruitment barrier: Examining the effect of the founder's age on new venture job application intentions

Attracting employees is a significant challenge for entrepreneurial ventures, where limited organizational information can make the founder especially important in how prospective employees evaluate an opportunity. Yet we know relatively little about how visible founder characteristics influence who chooses to pursue startup employment. We examine whether perceived founder age affects job seekers’ application intentions and whether applicants respond differently depending on their own age. In a randomized experiment, 315 recent job seekers evaluated a standardized startup job advertisement featuring AI-manipulated images of younger, middle-aged, and older founders. Results indicate that perceived founder age is positively associated with application intentions, such that job seekers are more attracted to ventures led by older founders. This advantage, however, declines as applicant age increases, with younger job seekers responding most favorably to older founders. Our findings position founder age as a recruitment heuristic whose implications depend partly on the individual evaluating the employment opportunity. By demonstrating that founder characteristics can influence applicant self-selection before formal hiring begins, this study also connects entrepreneurial recruitment to the emerging startup workforce literature. The findings suggest that founders may shape the human capital available to their ventures not only through whom they select, but also through who is initially willing to consider joining them.
