Green Organizational Signals and Employee Green Responsibility in Hotels: The Mediating Role of Green Psychological Climate and the Moderating Role of Employee Green Values

ABSTRACT This study examines how green transformational leadership, green HRM practices, organizational environmental culture, employee environmental awareness, and stakeholder pressure influence employee responsibility for sustainable supply chain practices in the hotel industry. It also investigates the mediating role of green psychological climate and the moderating role of employee green values. Data were collected through a two‐wave survey of 456 hotel employees in China and analyzed using structural equation modeling. The results show that all five antecedents positively affect employee responsibility, with stakeholder pressure emerging as the strongest predictor. Green psychological climate partially mediates the relationships between these antecedents and employee responsibility, indicating that employees are more likely to engage in sustainability‐related practices when they perceive a strong organizational climate for environmental responsibility. Employee green values further moderate the relationship between green psychological climate and employee responsibility. Specifically, green values strengthen this relationship when the green psychological climate is weaker or less clearly established, but their additional effect becomes weaker when the organizational climate is already strong. This study contributes to sustainable hotel management by showing how organizational, individual, and external factors jointly shape employee responsibility for sustainable supply chain practices.
