Exploring the relationship between CSR implementation and organizational commitment in resort hotels: A two-stage PLS-SEM approach

This study aims to investigate the relationship between corporate social responsibility (CSR) implementation and employees' organizational commitment (OC) in resort hotels. The data for this research were collected through a survey of 970 employees working in resort hotels in Vietnam - an emerging economy in Asia. To analyze the dataset and uncover the underlying relationships among the constructs, a two-stage partial least squares structural equation modeling (PLS-SEM) approach was applied. The findings of the study reveal that employees’ perceptions of corporate social responsibility (CSR) implementation in resort hotels have a direct impact on their organizational commitment (OC). At the same time, CSR exerts an indirect influence on OC through a sequence of mediating factors, ranked from lower to higher effects, namely organizational trust (OT), employee well-being (WB), job satisfaction (JS), and organizational identification (OI). Furthermore, OT affects OC indirectly via the mediating roles of OI, JS, and WB. In addition, the results indicate that task significance (TS) moderates the relationship between CSR and OC. Perceived organizational support (POS) is also found to moderate the relationships between CSR and OT, and between CSR and WB; however, it does not significantly moderate the relationships between CSR and JS, or between CSR and OI. This study highlights that implementing CSR in resort hotels is crucial not only for stakeholders but also for employees, as it strengthens organizational identification, trust, satisfaction, and well-being, thereby enhancing organizational commitment. These outcomes contribute to improved business performance and support the sustainable growth of resort hotels in emerging economies such as Vietnam.
