Unpacking the pathways from green intellectual capital to green recovery performance: The power of employee voice and intrinsic motivation

Our paper proposes and tests a moderated mediation model that examines how green intellectual capital relates to green recovery performance, highlighting green promotive and prohibitive voice behaviors as mediators and intrinsic motivation to share knowledge as a moderator. Results based on time-lagged data gathered from FLEs in environmentally certified Spanish hotels revealed that the association between green intellectual capital and green recovery performance operated through green voice behaviors. Both green promotive and green prohibitive voice behaviors mediated the green intellectual capital-green recovery performance link. However, intrinsic motivation to share knowledge strengthened only the promotive pathway. This finding underscores an asymmetry in how motivational states condition the translation of intangible resources into recovery behaviors. Our research positions voice behavior as a proximal mechanism through which green intellectual capital translates into sustainable outcomes and shows that the amplifying role of intrinsic motivation depends on the form of voice at stake.
