Beyond Direct Effects: How Self-Competence Mediates the Relationship Between Long-Term Orientation and Performance in Islamic Educational Institutions

This study examines how self-competence (SC) mediates the relationship between human resources development (HRD), long-term orientation (LTO), and organizational performance (OP) in nonprofit Islamic educational institutions, challenging the conventional assumption of a direct effect in human capital theory. This study used Partial Least Squares-Structural Equation Modeling(PLS-SEM) to analyze data from 341 senior and middle management personnel in forty Islamic boarding schools in Madura, Indonesia. Data were obtained through purposive sampling. This study finds that, contrary to expectations, HRD and LTO do not have a direct effect on OP. However, SC significantly mediates the relationship between LTO and OP. The strongest path emerges from LTO to SC. This model explains 76.4% of the variance in SC and 73.9% of the variance in OP. Surprisingly, digital infrastructure (DI) does not moderate the hypothesized relationships, indicating that providing technology alone is not enough without cultural adaptation. The cross-sectional design of this study limits causal inferences. The geographical focus on Madura and the homogeneous sample also limit the generalizability of the findings. This study suggests four priorities for Islamic educational institutions: (1) institutionalizing self-reflection practices through structured mentoring, (2) developing transparent career paths, (3) formalizing long-term infrastructure planning, and (4) focusing digital transformation on meaningful literacy and integration, rather than merely providing infrastructure. This study is one of the first to empirically demonstrate that the effectiveness of human capital development in traditional religious institutions operates primarily through mediation, rather than through direct channels. This research offers an expansion of contextualized human capital theory.[El presente estudio examina cómo la autocompetencia (AC) media la relación entre el desarrollo de recursos humanos (DRH), la orientación a largo plazo (OLP) y el rendimiento organizacional (RO) en instituciones educativas islámicas sin ánimo de lucro, cuestionando el supuesto convencional de un efecto directo en la teoría del capital humano. Este estudio utilizó la modelización de ecuaciones estructurales mediante mínimos cuadrados parciales (PLS-SEM) para analizar datos de 341 miembros del personal directivo de nivel superior y medio de cuarenta internados islámicos de Madura, Indonesia. Los datos se obtuvieron mediante muestreo intencional. Este estudio constata que, contrariamente a lo esperado, el DRH y la OLP no tienen un efecto directo sobre el RO. Sin embargo, la AC media significativamente la relación entre la OLP y el RO. La trayectoria más fuerte se observa entre la OLP y la AC. Este modelo explica el 76.4 % de la varianza en la AC y el 73.9 % de la varianza en el RO. Sorprendentemente, la infraestructura digital (ID) no modera las relaciones hipotetizadas, lo que indica que proporcionar tecnología por sí sola no es suficiente sin una adaptación cultural. El diseño transversal de este estudio limita las inferencias causales. El enfoque geográfico centrado en Madura y la homogeneidad de la muestra también limitan la generalización de los hallazgos. Este estudio propone cuatro prioridades para las instituciones educativas islámicas: (1) institucionalizar las prácticas de autorreflexión mediante una mentoría estructurada, (2) desarrollar itinerarios profesionales transparentes, (3) formalizar la planificación de infraestructuras a largo plazo y (4) centrar la transformación digital en una alfabetización y una integración significativas, en lugar de limitarse a proporcionar infraestructura.
