The dual-path mechanism underlying the influence of negative workplace gossip on receivers' thriving at work
Drawing on the cognitive-affective processing system and the approach-avoidance framework, we develop a theoretical model explaining how and when negative workplace gossip shapes receivers' thriving at work. We predict that the countervailing effects of negative workplace gossip on receivers' thriving are contingent on receivers' approach and avoidance orientations. The results of a scenario study (n = 306) and a multi-wave field study (n = 294) demonstrate that negative workplace gossip can elicit self-improvement motivation among approach-oriented receivers, thereby fostering thriving; while avoidance-oriented receivers are more likely to experience anxiety, which undermines their thriving. Our research advances understanding of the cognitive and affective pathways through which negative workplace gossip influence receivers' thriving and offers practical insights for organizations seeking to mitigate the costs of such gossip while harnessing its potential benefits.
