The Role of OrganizationalSupport and Team Leaderin Team Effectiveness andIndividual Task Proficiency:Empirical Evidence inthe Vietnamese Airlines
This study examines the mechanisms through which organizational support and team leadership capability influence team effectiveness and individual task proficiency in the airline industry. Although prior research has widely recognized the importance of organizational resources and leadership capability in shaping performance outcomes, the pathways through which these factors are transformed into team and individual competence remain insufficiently understood, particularly across different airline business models. Using survey data collected from 310 employees of Vietnamese airlines, this study employs partial least squares structural equation modelling to test an extended T7 framework linking organizational and leadership factors to team and individual performance outcomes. The results indicate that organizational support exerts significant direct and indirect effects on team leadership capability and individual task proficiency, while also confirming the mediating role of team leadership capability in transforming organizational resources into team effectiveness and individual task proficiency. However, the direct effect of organizational support on team effectiveness is found to be only marginally significant, suggesting that its influence on team performance operates primarily through leadership capability and team processes. Furthermore, a multi-group analysis reveals that team effectiveness is significantly higher in full-service carriers than in low-cost carriers, highlighting the role of organizational context and operational models in shaping team performance outcomes. These findings contribute to theory by reconceptualizing organizational support as an enabling mechanism within the T7 framework, emphasizing the mediating role of leadership capability and the influence of organizational context in transforming organizational resources into performance outcomes. From a practical perspective, the study provides evidence for managers in service-intensive industries seeking to enhance team effectiveness and employee performance through targeted leadership development and context-sensitive support systems.
