Effects of growth motivation and work engagement on turnover intention among newly registered nurses: A cross-sectional observation study

Objective: Early turnover among newly registered nurses affects the quality of care and workplace stability. Work engagement prevents turnover, and motivation is a "personal resource" that enhances work engagement. However, the impact of growth motivation among newly registered nurses on work engagement and turnover intention remains unclear. In this study, we aimed to assess the influence of growth motivation on work engagement and turnover intention. Methods: In this cross-sectional observational study, questionnaires were sent to 525 newly registered nurses working at 23 hospitals (228 valid responses). Results: Growth motivation positively correlated with work engagement (r = 0.547, p<.01), and work engagement negatively correlated with turnover intention (r = −0.302, p<.01). Structural equation modeling indicated that growth motivation was related to work engagement and influenced turnover intention. "Personal readiness and abundance of work environment resources" was particularly relevant (80% variance explained). To reduce turnover intention among newly registered nurses, growth motivation must be promoted, and work engagement strengthened. Conclusions: Our results indicate that an enhanced learning environment and psychological support can enhance growth motivation.
