Navigating Rich and Messy Dynamics: How Leader-Member Exchange and Organizational Fairness Impact Family Employee Voice

Communication within family firms is often rich and messy, reflecting the intricate and overlapping roles and dynamics that family member employees must navigate. While these unique relationships foster deep commitment, they also create a complex landscape for employee voice. Drawing on social exchange theory (SET), this study investigates how leader-member exchange (LMX) influences two distinct forms of voice behavior among family member employees: promotive voice (suggesting improvements) and prohibitive voice (raising concerns). Furthermore, we examine the influence of procedural justice climate (PJC) on these relationships. Our analysis of 100 employee-coworker dyads within family firms demonstrates that LMX is a significant positive driver of engagement in promotive and prohibitive voice behaviors. However, a critical distinction emerged regarding the organizational context: while a strong PJC significantly strengthened the relationship between LMX and the riskier behavior of prohibitive voice, it did not impact the relationship between LMX and promotive voice. These findings suggest that while high-quality leader relationships provide a foundation for sharing ideas, a climate of fairness is essential to provide the psychological safety necessary for family member employees to voice criticisms or concerns. This research contributes to both the family firm and voice literature by highlighting the interplay between relational quality and organizational justice, offering a foundation for future research to explore how diverse employees navigate voice within complex family firm environments.
