Exploring the relationship between leader-member exchange, work-family conflict, person-organization fit, and organizational commitment in Vietnamese business libraries

This research explores how leader-member exchange (LMX) relates to organizational commitment in Vietnamese business libraries while also considering the roles of work-family conflict and person-organization fit. Data were collected from 472 respondents across 15 business libraries in Vietnam. Confirmatory factor analysis and linear regression were used to test the direct effect and the proposed indirect pathways among the variables. The findings confirm a significant relationship between LMX and librarians’ affective commitment. In addition, work-family conflict partially mediates the LMX-commitment relationship, whereas person-organization fit shows no meaningful mediating effect. Taken together, the findings identify work-family conflict as an important mechanism through which leadership shapes commitment and offer context-specific evidence from Vietnamese business libraries.
