An Arrowed Pentagon Model of Executive Leadership: Grit and Need Fulfillment among CESOs in DepEd CALABARZON
Abstract (English) Effective leadership in public education requires not only technical competence but also sustained motivation and resilience. This qualitative phenomenological study examined how hierarchical needs satisfaction and grit shape the leadership experiences of Career Executive Service Officers (CESOs) in the Department of Education (DepEd) Region IV-A (CALABARZON), Philippines. Anchored in Maslow’s Hierarchy of Needs and the concept of grit, the study explored how internal motivation and perseverance contribute to executive leadership effectiveness in a complex public-sector environment. Five Schools Division Superintendents holding CESO ranks were purposively selected, with data gathered through in-depth interviews, focus group discussions with subordinates, and interviews with school board members. Thematic analysis revealed that CESOs derive leadership fulfillment through interconnected levels of need satisfaction, particularly professional purpose, collaboration, and self-actualization, while grit, manifested through goal-directedness, emotional regulation, perseverance, and adaptive innovation, enabled them to sustain effectiveness amid bureaucratic and systemic challenges. The study proposes a leadership model - the Arrowed Pentagon Motivational Leadership Model illustrating the dynamic convergence of needs satisfaction and grit, offering practical insights for leadership development and policy formulation in public education.
