The Effect of Middle Managers’ Coaching Experience on Reduced Presenteeism in Digital Transformation (DX) Contexts

This study examines the effects of Coaching Experience on Reduced Presenteeism among middle managers in organizations undergoing Digital Transformation(DX), focusing on the sequential mediating roles of Psychological Well-being (Affect) and Purpose Alignment (Motivation). Grounded in Self-determination theory and the Broaden-and-Build theory of positive emotions, Sequential Mediation Model was proposed and tested using survey data collected from 361 middle managers in Seoul, South Korea. The results indicate that Coaching Experience has significant positive effects on Psychological Well-being and Purpose Alignment, and that the sequential mediation pathway from Affect to Motivation to Behavior is statistically supported. These findings suggest that coaching functions as a developmental mechanism that restores affective resources and activates purpose-based motivation, thereby promoting adaptive behavioral states in work performance. This study contributes to the literature by highlighting the Affective – Motivational – Behavioral process through which coaching facilitates sustainable performance and well-being among middle managers in digitally transforming organizational contexts.
