Reimagining Work–Life Balance Through Artificial Intelligence: Implications for Talent Management in Society 5.0

This study investigates the mediating role of job satisfaction in the relationship between work–life balance and organisational commitment among employees in the information technology (IT) industry in Uttar Pradesh, India. Using a quantitative research design, data were collected from 552 IT professionals across five major IT hubs—Lucknow, Noida, Ghaziabad, Kanpur and Prayagraj—through a structured questionnaire. Quota sampling was employed to ensure proportional representation of technical, managerial and other roles. Descriptive statistics and mediation analysis were conducted using the Hayes PROCESS macro to examine both direct and indirect relationships among the variables. The findings reveal that work–life balance has a significant positive effect on job satisfaction and organisational commitment. Further, job satisfaction partially mediates the relationship between work–life balance and organisational commitment, indicating that improved work–life balance enhances organisational commitment both directly and indirectly through increased job satisfaction. The results underscore the importance of organisational initiatives that promote work–life balance to foster employee satisfaction and long-term commitment. The study contributes to the existing literature by providing empirical evidence from the Indian IT sector and offers practical implications for human resource policies aimed at improving employee well-being and retention.
