Leadership Cultivation and Enhancement Strategies in Educational Management: A Career-Stage Adaptive Development Model
This paper proposes a Career-Stage Adaptive Development Model (CSADM) for leadership cultivation in educational management, addressing the critical gap in differentiated professional development approaches for school leaders. Drawing upon career stage theory, adaptive leadership frameworks, and empirical research from educational administration, the model delineates distinct competency requirements, developmental challenges, and targeted enhancement strategies across three career phases: early-stage establishment (0-5 years), mid-stage consolidation (6-15 years), and late-stage transformational (16+ years). Through a mixed-methods conceptual framework, this research synthesizes longitudinal studies, case analyses, and competency mapping to identify stage-specific leadership dimensions—including instructional visioning, organizational capacity building, and systemic innovation. The CSADM framework offers a theoretically grounded yet practically applicable roadmap for educational authorities, professional development providers, and practicing administrators to optimize leadership talent pipelines and foster sustainable school improvement.
