HYBRID INTELLECTUAL CAPITAL AND WORKFORCE TRANSFORMATION: A PATHWAY TO SUSTAINABLE BUSINESS MODELS IN UKRAINE

This conference paper examines how Ukrainian companies can use hybrid intellectual capital (HIC) to sustain and adapt their business models under conditions of chronic labour shortage and war-related disruptions. HIC is defined as a governed linkage between human expertise, analytic artificial intelligence (AI) at the enterprise level, and generative AI at the level of the individual worker. The paper argues that competing for scarce young talent is a costly and unsustainable “red ocean” strategy, while a more resilient path is to invest in employees aged 40+, whose domain knowledge and contextual experience are often undervalued due to ageism. At the operational level, HIC reduces variability and process “entropy” by combining data, sensors and predictive analytics with human adaptability, stabilizing production, logistics and service workflows. At the strategic level, it strengthens dynamic capabilities, enabling faster reconfiguration of assets, roles and value-creation channels. The paper outlines a practical pathway for implementing HIC through modular upskilling of the 40+ workforce, human-in-the-loop governance of AI systems, and simple requirements for technological responsibility and auditability. In this way, HIC turns accumulated human experience and modern digital tools into measurable productivity, resilience and stakeholder trust for Ukrainian firms.
