Kompetens i delat ledarskap : En studie om forekomst och innebord av ledarskapskompetens i platsannonser
In the Swedish labor market, shared leadership has become an increasingly common phenomenon, where the responsibility of managers has shifted from being individual to being shared with other individuals within the organization. As shared leadership becomes more prevalent, it is likely that new demands are also being placed on leadership competencies among managers. The competencies that are in demand in relation to a position are often highlighted by employers in job advertisements. Based on this, the aim of this study is to contribute knowledge about the presence and meaning of leadership competencies in job advertisements for managerial positions with a focus on shared leadership. To achieve this aim, a combination of quantitative content analysis and qualitative text analysis is used. The empirical material forming the basis of the study's analysis consists of 90 job advertisements for management positions with a focus on shared leadership. The analysis is guided by an abductive approach to the study’s theoretical framework. In the quantitative analysis, Nilsson & Ellströms (2012) description of general competencies is used as a reference framework for identifying competencies. In the qualitative analysis, Ellströms (1992) description of various factors of competence serves as an analytical tool for interpreting the meaning of the identified competencies. The results shows that the general competencies most frequently mentioned in Swedish job advertisements for managerial positions with a focus on shared leadership are communication skills, collaboration skills, being confident/stable (in oneself/in the leadership role), being structured, being attentive, engagement, and relationship-building. Furthermore, the results shows a variation in how these competencies are expressed, with a mix of implicit and explicit expressions, as well as general formulations and formulations focusing on specific requirements. The results also demonstrate that the meaning of each competency depends on the broader context in which it is presented in the job advertisements.
