Från kris till kraft: Konsten att odla resiliens på jobbet : En kvalitativ studie om medarbetares upplevelser av resiliens och organisatoriskt stöd

This study explores how employees in the financial sector perceive their psychological resilience in relation to their work, as well as the extent of organizational support they experience. The research adopts a qualitative approach through semi-structured interviews and defines psychological resilience as the capacity to adapt to and recover from work-related demands and setbacks. The phenomenon is examined as a dynamic process shaped by the interaction between employees and the organizational work environment. The theoretical framework is primarily based on the employee resilience theory developed by Kuntz, Malinen och Näswall (2017), which emphasizes the ability to leverage learning and adaptive behaviors to foster resilience among employees. Crucial organizational initiatives for building resilience are presented both in the theoretical framework and the analysis, focusing on how the organization values its employees, develops human capital and provides support during challenging times. In this study, resilience does not emerge as a fixed trait but rather as a dynamic process co-constructed through the interplay between the individual and the organization. This is manifested through various organizational initiatives aimed at developing and supporting employees in their professional roles. The findings highlight the importance of an open organizational culture and leadership that fosters a learning climate. They also demonstrate that experiential learning, in combination with relational support among colleagues, constitutes key factors in strengthening employees’ psychological resilience. Finally, the study contributes with deeper insights into how organizations in the financial sector can provide support to employees in developing psychological resilience and enhancing human capital.
