Unlocking organizational outcomes in Saudi telecommunications: the interplay of employee satisfaction, learning opportunities, and safety culture

This research analyzes the relationship among employee satisfaction, customer satisfaction, financial performance, learning and growth opportunities, and safety culture in telecommunications companies in Saudi Arabia. The research examines the dynamics of Vision 2030-driven organizational reforms through the frameworks of Social Exchange Theory, Human Capital Theory, and Contingency Theory. A cross-sectional survey of 377 employees was conducted, and Covariance-Based Structural Equation Modeling (CB-SEM) was used due to its robustness in testing complex, theory-driven models and its suitability for assessing latent constructs with strong theoretical grounding, in contrast to the more prediction-focused PLS-SEM approach. Unexpectedly, employee satisfaction did not significantly predict customer satisfaction or financial performance. Learning and growth opportunities functioned as a suppressor rather than an enabler, demonstrating a negative indirect effect on these outcomes. Safety culture did not moderate the direct effects; however, it partially alleviated the negative mediation concerning customer satisfaction. The findings indicate that cultural norms, including high power distance and collectivism, alongside the evolving HR infrastructure, may impede the conversion of satisfaction and training into quantifiable performance within the Saudi context. This research enhances theoretical understanding by pinpointing boundary conditions that restrict the applicability of conventional HRM models in varied institutional contexts. The findings support the implementation of context-sensitive HR strategies that prioritize the alignment of employee development programs with operational requirements, promote psychologically safe environments, and customize satisfaction initiatives to fit local organizational frameworks and cultural norms.
