Work-Life Balance Initiatives and Job Satisfaction among Female Bankers in Calabar, Cross River State

This study examined the relationship between work-life balance initiatives and job satisfaction among female bankers in Calabar, Cross River State, Nigeria. Specifically, it investigated the effects of flexible work arrangements, employee wellness programmes, childcare support, and paid leave initiatives on job satisfaction. A cross-sectional survey design was adopted, and data were collected through a structured questionnaire administered to 266 female employees of commercial banks. Descriptive statistics and multiple regression analysis were used to analyse the data and test the hypotheses. The findings revealed that all four work-life balance initiatives had significant positive effects on job satisfaction. Flexible work arrangements and childcare support emerged as the strongest predictors, highlighting their importance in creating supportive work environments for female employees. The study contributes to the literature on gender-sensitive organisational practices by providing empirical evidence from the Nigerian banking sector, where limited research has focused on female employees’ experiences. While the study is limited by its single-city focus and cross-sectional design, its findings underscore the need for strategic implementation of work-life balance initiatives to enhance job satisfaction and employee well-being. It recommends that commercial banks prioritise adaptable scheduling, robust wellness programmes, and accessible childcare support as core components of their human resource strategies.
