The Role of Relational Communication Climate in Skilled Migrant Integration

Purpose This paper aims to address the integration challenges faced by skilled migrants (SMs) in local organizations, specifically focusing on the relational and communication processes that impact workplace inclusion. The aim is to propose a new framework – relational communication climate – that facilitates better integration and coordination between SMs and local employees. Design/methodology/approach This conceptual paper draws on diversity and inclusion (D&I), career capital and cross-cultural communication literature to develop an integrated model. It introduces relational principles such as standpoint plurality and perspective taking to reframe inclusion through daily communication processes. Findings The paper conceptualizes three main career capital challenges – human, social and communication capital – as barriers to relational coordination between SMs and locals. It argues that these barriers are relational in nature and can be addressed through the cultivation of a relational communication climate, supported by leadership and embedded across organizational levels. Research limitations/implications As a conceptual contribution, empirical testing is required to validate the proposed framework. Future research should explore how relational processes impact migrant integration across different cultural and organizational contexts. Practical implications Organizations can improve SM integration by embedding relational principles into everyday practices – such as meetings, performance reviews and social exchanges – and fostering leadership support for inclusive communication. This approach moves beyond traditional D&I training by focusing on relational competence and communication equity. Social implications Creating more inclusive and collaborative workplaces can reduce the marginalization of SMs, enhance diversity outcomes and contribute to broader societal integration efforts. Originality/value This paper contributes to the D&I literature by introducing the concept of a relational communication climate, a novel framework that centers on everyday communication and relational dynamics. It provides actionable insights for improving SM integration through inclusive and dialogical practices.
