The Impact of Inclusive Leadership on Job Performance in the Hotel Industry - The Mediating Role of Psychological Safety and Work Engagement -
This study empirically investigates the effects of inclusive leadership on employees’ psychological safety, work engagement, and job performance in luxury hotels located in Seoul. Using SPSS multiple regression analysis, the results show that inclusive leadership positively influences job performance through the mediating roles of psychological safety and work engagement. Specifically, inclusive leadership enhances employees’ perception of a safe psychological climate, which increases their engagement and ultimately leads to improved performance. The findings suggest that inclusive leadership functions not only as an emotional support mechanism but also as a strategic driver of employee motivation and organizational effectiveness in service-intensive industries such as hospitality. Theoretically, the study contributes to the leadership literature by identifying psychological safety as a key mediating variable linking leadership style to employee outcomes. Practically, it emphasizes the importance of fostering an inclusive leadership culture as a means to improve employee engagement, retention, and performance. However, the study is limited by its geographic and industrial focus, as the sample was restricted to luxury hotels in Seoul. Moreover, the cross-sectional design limits the ability to infer causal relationships. Future research should consider longitudinal and multi- industry studies to enhance the generalizability and validity of the findings.
