Research on the Impact of Enterprise Digital Transformation on Employee Behavior - A Double-Edged Sword Model Based on Conservation of Resources Theory

In recent years, with the rapid development of digital technology, more and more enterprises have begun to carry out digital transformation. However, the impact of enterprise digital transformation on employee psychology and behavior has been little studied. This study constructs a theoretical model based on conservation of resources theory, which illustrates that enterprise digital transformation has a double-edged effect on employee behavior through two paths: thriving at work and job burnout. Based on a survey of 370 Chinese employees, we found that digital transformation not only generates thriving at work, which leads to innovative behaviors, but also generates job burnout, which leads to work withdrawal behavior, and empowering leadership is one of the important boundary conditions. Empowering leadership positively influences the impact of enterprise digital transformation on thriving at work and negatively influences the impact of enterprise digital transformation on job burnout.
