Unraveling the Nexus of Organizational Practices,Workforce Composition, and Productivity: Insights from Brazilian Administrative Data

This study delves into the intricate relationship between organizational practices, workforce composition, and productivity. While the impact of organizational practices on these factors is widely recognized, the underlying mechanisms remain less explored. To shed light on this topic, I investigate how practices of structured management of personnel affect the outcomes of human resources and firm productivity. To achieve my research objectives, I utilize data from the World Management Survey, matching it with AKM estimates of worker and firm fixed effects, alongside industrial survey data from ten years of Brazilian administrative records. My investigation leads to four significant discoveries. Firstly, in line with existing literature, I establish a positive correlation between worker and manager fixed effects and structured management practices with firm productivity. Secondly, I find compelling evidence of positive recruitment patterns in better-managed firms. These firms tend to hire a larger proportion of new recruits, starting with the topmost hierarchy, including managers, and going down to the workers. Thirdly, my findings suggest improved worker matching and retention practices in firms exhibiting lower separation rates. Lastly, I conduct a thorough analysis of the variation in the practices of personnel management, revealing that propagation and retaining proceedings depict the most robust interrelation with manager-fixed effects. Through my research, I offer valuable insights into the intricate interplay between organizational practices, workforce composition, and firm productivity. My findings contribute to a deeper understanding of the mechanisms underlying these crucial factors, providing valuable implications for organizations seeking to optimize their workforce and productivity strategies.
